طراحی الگوی مطلوب رهبری اصیل برای مدیران مدارس

چکیده

این پژوهش باهدف طراحی مدل مطلوب رهبری اصیل برای مدیران مدارس انجام‌شده است. پژوهش حاضر، ازنظر هدف در حیطه تحقیق و توسعه طبقه‌بندی و از نظر چگونگی گردآوری داده‌های موردنیاز، در گروه تحقیق آمیخته اکتشافی است و در دو فاز کمّی و کیفی انجام‌شده است. جامعه آماری پژوهش در مرحله کیفی شامل اساتید و خبرگان آشنا به موضوع رهبری اصیل بود که با استفاده از روش نمونه‌گیری نظری 13 نفر از اساتید رشته مدیریت آموزشی به‌عنوان نمونه آماری انتخاب شدند. در فاز کمّی پژوهش، جامعه آماری شامل مدیران ادارات آموزش‌وپرورش ایران است که تعداد آن‌ها 716 نفر بود و با روش نمونه گیری خوشه ای تعدا 118 نفر انتخاب‌شده‌اند. برای جمع‌آوری اطلاعات از مصاحبه و پرسشنامه محقق ساخته استفاده شد. پرسشنامه پژوهش شامل 45 گویه و 11 مولفه تنظیم گردیده است. برای پاسخگویی سؤال اول، از مصاحبه و روش تحلیل تماتیک استفاده‌شده است و 11 مولفه (الهام بخشی، انعطاف پذیری، برون گرایی، تعهد، جاذبه عمیق، روحیه مشارکت، شفافیت ارتباطی، همدلی، پردازش متوازن اطلاعات، چشم انداز اخلاقی و چشم انداز مشترک) شناسایی‌شده است. برای آزمون مدل مفهومی پژوهش، از الگوریتم تحلیل مدل‌ها درروش Smart-PLS استفاده گردید. سه بخش 1) برازش مدل‌های اندازه‌گیری، 2) برازش مدل ساختاری و 3) برازش کلی مدل مورد بررسی قرار گرفته است و نتایج حاکی از برازش مطلوب مدل رهبری اصیل است. با توجه به نتایج می‌توان گفت که توجه به 11 مولفه شناسایی شده در این پژوهش می تواند در تقویت و توسعه رهبری اصیل در بین مدیران مدارس اثرگذار باشد.

Designing a Desirable Authentic Leadership Model forPrincipals

The goal of this study is to design a desirable authentic leadership model for principals. From the viewpoint of purpose, the present study is categorized into research and development and the necessary data have been gathered according to exploratory mixed method and both qualitative and quantitative methods have been utilized. At qualitative phase, the statistic population pertain university professors and experts who are familiar with the subject of authentic leadership. Via theoretical sampling 13 university professors specialized in educational management as statistical sample were chosen. At qualitative phase of study, 118 out of 716 district directors of education of Iran were chosen based on cluster sampling. Interview and researcher made questionnaire were used to collect data. The questionnaire has been developed based on 45 items and 11 components. In order to answer the first question, interview and thematic analysis method were employed and 11 components ( inspiring, flexibility, extroversion, commitment, deep attraction, cooperative spirit, transparency in relationship, sympathy, balanced information process, moral landscape and common landscape) were recognized. Analysis algorithm model in the Smart-PLS path model was used to test the conceptual model of study. These three sections were investigated and the findings indicates the desirability of authentic leadership model , that is, 1) measurement model process, 2) structural model process and 3) total model process. The findings of this study suggest that 11 recognized components can be effective in expanding and boosting authentic leadership among the principals.The goal of this study is to design a desirable authentic leadership model for principals.
