نقش رهبری اخلاقی مدیران در رفتار شهروند سازمانی معلمان با میانجی گری سرمایه اجتماعی معلمان

چکیده

هدف پژوهش بررسی نقش رهبری اخلاقی مدیران در رفتار شهروند سازمانی معلمان با میانجی‌گری سرمایه اجتماعی معلمان بود. جامعه پژوهش کلیه معلمان مدارس متوسطه دوم شهرستان کرمانشاه بودند، که با روش نمونه گیری تصادفی ساده و بر مبنای جدول مورگان نمونه‌ای به حجم 341 نفر انتخاب گردید. روش پژوهش همبستگی است. ابزار گردآوری داده ها پرسشنامه بود. لذا از پرسشنامه 30‌سؤالی رفتار شهروند سازمانی مدل ارگان (1988)؛ پرسشنامه سرمایه اجتماعی 27‌سؤالی مدل ناهاپیت و گوشال (1998) و پرسشنامه رهبری اخلاقی 10‌سؤالی مدل براون، تروینو و هریسون (2005) استفاده شد. جهت تعیین پایایی و روایی ابزار، از تکنیک‌های آلفای‌کرانباخ و تحلیل‌عاملی‌تائیدی استفاده شد. نتایج بیانگر پایایی و روایی مناسب ابزارهای پژوهش بود. تحلیل داده‌ها با روش تحلیل مسیر تائیدی با استفاده از نرم افزار lisrel صورت گرفت. نتایج نشان دادند‌که: رهبری اخلاقی مدیران دارای اثر مستقیم مثبت(45/0)، اثرغیر‌مستقیم مثبت(254/0) و اثر کل مثبت(704/0) و معنادار بر متغیر رفتار شهروند سازمانی معلمان در سطح 05/0‌دارد. سرمایه اجتماعی معلمان دارای اثر مستقیم مثبت(41/0) و معنادار بر متغیر رفتار شهروند سازمانی معلمان در سطح 05/0‌است. رهبری اخلاقی مدیران با ضریب مسیر غیر‌مستقیم بواسطه سرمایه اجتماعی معلمان(254/0) و مقدار تی (84/2) دارای اثر غیرمستقیم، مثبت و معنادار بر رفتار شهروند سازمانی معلمان در سطح 05/0 است. ------------------------------------------------------

The purpose of this study was to investigate The Role of Managers' Ethical Leadership in Teacher Organizational Citizenship Behavior Mediated by social capital of teachers. The research population was all teachers of secondary schools in Kermanshah city, which was selected by simple random sampling method and based on Morgan table 341. The research method is quantitative, descriptive and correlational studies, and especially structural equation modeling. The questionnaire consisted of 30 questionnaires of Organizational Citizenship Behavior Organ model (1988); Social Capital Questionnaire (27 questions) of Nahapiet and Ghoshal (1998) and the Ethical Leadership Questionnaire (10 questions of Brown, Treviño and Harrison Model(2005). To determine the reliability and validity of the tool, Cronbach's alpha techniques and confirmatory factor analysis were used. For data analysis, validation path analysis was performed using Lisrel software. The results showed that: The Ethical Leadership of Managers has a direct positive effect (0.45), positive direct effect (0.254) and total positive effect (0.704) and significant on teachers organizational citizenship behavior at the level of 0.05. The social capital of teachers has a direct positive effect (0.41) and significant on organizational citizenship behavior of teachers (0.05). The Ethical Leadership of Managers with indirect path coefficient due to social capital of teachers (0.254) and t (2.84) have indirect, positive and significant effects on teachers organizational citizenship behavior of teachers at the level of 0.05.
